Aged care recruitment agencies in Sydney: agency or hire direct

Updated September 2026

This page is for the person who signs the agency invoice. If you run an aged care home or a home care service anywhere across Greater Sydney and you are searching for a recruitment agency, you are almost always solving one of two problems: a roster gap this weekend, or a hiring process that cannot keep pace with the applications you already receive. A Sydney agency is genuinely good at the first and an expensive way to solve the second. Ployo is recruitment software with a built-in applicant tracking system and an AI video interviewer that interviews every applicant the day they apply, which is the part of direct hiring that breaks first in a market this competitive.

Two different things get called a Sydney agency

Before you compare anything, work out which product you are buying, because the two solve opposite problems. A nursing or labour hire agency supplies workers who stay on the agency's books and fill your shifts, charged at an hourly rate with the agency's margin inside it. A permanent recruitment agency introduces a candidate you then employ yourself, charged as a fee, usually a percentage of first year salary, sometimes with a replacement guarantee. One covers a roster next Tuesday. The other ends a vacancy. In Sydney the same firm will often sell you both in the same phone call, so ask which one the quote refers to.

Why Sydney is its own labour market, not a smaller Australia

A national hiring plan does not survive contact with the Sydney metro area. Greater Sydney is not one catchment, it is several that barely overlap, and a worker who will happily take shifts in one of them will decline the same shift in another. Providers in the same postcode are frequently advertising the same role in the same week, so the constraint is rarely whether people apply. It is whether you get back to them before someone else does.

Travel time decides who accepts a roster. A home care run that looks tidy on a map turns into a cross-metro drive at peak hour. Western Sydney, the inner city and the Northern Beaches are separate labour pools in practice, and the beaches are reached through a small number of road crossings that fail badly in the wet.

The transport network points at the CBD. Trains and buses radiate in and out of the city rather than around it, so a suburb-to-suburb shift is usually a car journey. That quietly makes a licence and a car part of the real requirement for most home care work.

Parking is a condition of employment in the inner and eastern suburbs. Resident parking schemes and paid street parking near a client's home are a genuine reason a good applicant turns down an otherwise good roster, and it rarely shows up in the job ad.

Growth is not where the workforce already lives. New services in the western and south western growth areas compete for staff with established providers closer in, which is why pay alone rarely settles it.

What the NSW checks actually require of you

The compliance floor is the same whether an agency supplies the worker or you hire them yourself, and it sits with you as the employer either way. For aged care roles with resident contact, the Commonwealth requirement runs on police certificates, kept current and on file. For NDIS funded work, which a large number of Sydney home care and disability providers deliver alongside aged care, a NSW worker applies for the NDIS Worker Check through Service NSW, and the clearance is verified by the employer rather than taken on the worker's word. Roles that involve children in NSW carry a separate Working With Children Check. None of this is optional, none of it is something a screening tool performs, and an agency contract does not transfer the obligation to know who is standing in front of a resident. See care worker checks by state.

When an agency is right, and when it has become the process

Agency cover earns its margin when the need is short, urgent or specialised. A resident's needs change and you need a registered nurse on the floor tomorrow night. Someone resigns mid-roster and the next fortnight has holes across three sites. You are opening a new service in a growth suburb and need a bridge until your direct hires clear their checks. In all three cases the honest alternative is not a cheaper hire, it is an unfilled shift, and under the Aged Care Act 2024 an unfilled shift can become a care minutes problem as well as a staffing one. Use an agency for the gap. The trouble starts when the gap never closes. The pattern to watch is agency spend that flattens out and never falls, and it almost never means there are no candidates in Sydney. It usually means the direct pipeline is stalled at one specific point: applications arrive, nobody has time to interview them, the good ones accept a role with the provider who called back the same day, and next fortnight's holes get covered by an agency again. At that point the invoice is not buying flexibility. It is buying back the hours your coordinators did not have, at an hourly margin, forever. That is a screening problem wearing a staffing costume, and running more job ads makes it worse rather than better.

What hiring direct across the metro area actually takes

Direct hiring in Sydney has four steps that each have to hold at volume, and one of them is where it collapses. Write the ad for the shift rather than the sector, naming the suburbs, the hours, the penalties and whether parking or a car is required. Give every applicant a first round conversation within a day. Run the statutory checks on the people you intend to hire. Then hold the start date, because a Sydney candidate with a Certificate III is usually holding more than one offer. The step that fails is the second one: a single personal care role in a well populated catchment can draw hundreds of applications, no coordinator can speak to them all, and so most are judged on a quick read of a CV. Everything downstream inherits that guess.

Advertise the run, not the region. Suburbs, shift times, travel between clients and parking. See care job ads that work.

Interview everyone, not a sample. The same must-haves, asked of every applicant, within a day of the application arriving.

Ask about the metro reality up front. Licence, car, which parts of Greater Sydney they will actually travel to, and which shifts they can genuinely hold.

Keep checks for the shortlist. Police certificate or the relevant NSW worker check, in the order the role requires, once you know who you want.

Where Ployo fits, and what it costs

Ployo is our recommendation for Sydney providers who want to hire directly and keep agency cover for genuine emergencies. Applicants arrive through a job link, a bulk CV upload or a connected inbox. Sarah, Ployo's AI interviewer, then runs a live two-way video interview with each of them, at any hour, in any of 23 languages, asking follow-up questions based on what the person actually said, including the practical ones a Sydney roster depends on: suburbs they will travel to, availability, a licence and a car. Each must-have comes back Met or Not Met with the verbatim quote behind it, so your coordinator reads evidence instead of a pile of CVs. Ployo never rejects anyone automatically, and a person makes every decision. Pricing is published in US dollars: Essential $249 a month for 60 interviews, Growth $850 for 250, Scale $2,135 for 800, with interviews included and no per-seat charge. A fair way to compare the two for one Sydney role

Put them side by side for a single role over a single year. On the agency side: the hourly margin across the hours you genuinely cover, or the placement fee plus the risk of paying it a second time if the person leaves inside the guarantee. On the direct side: the software, the coordinator hours the process still needs, and the cost of carrying the vacancy while it runs. Then compare time to cover rather than money alone, because they are not the same race. An agency can cover tomorrow morning and nothing else does. A direct pipeline that interviews every applicant the day they apply usually reaches a shortlist inside a week, which is slower on Tuesday and very much cheaper by Christmas. See agency versus direct hire in care.

What none of this changes

No software replaces a statutory clearance, and no agency contract moves the obligation off you. Ployo asks candidates about registrations, checks, licences and availability and records the answers alongside the interview recording and transcript, but confirming a police certificate, an NDIS Worker Check through Service NSW or a nurse's registration remains the employer's job, exactly as it does when an agency supplies the worker. If agency staff are on your floor in Parramatta or Manly this week, you still hold the responsibility to know who they are. Frequently asked

What do aged care recruitment agencies in Sydney charge?

Almost none publish a rate. Nursing and labour hire agencies charge an hourly rate with their margin inside it, and permanent agencies charge a percentage of first year salary. Ask any Sydney agency for three things in writing before you compare: the all-in hourly rate including penalties and weekends, the permanent fee percentage and what triggers it, and the replacement guarantee in days.

Is it cheaper for a Sydney provider to hire aged care staff directly?

Usually yes for ongoing roles and usually no for a shift that starts tomorrow. Direct hiring costs staff time and software rather than an hourly margin, so it wins whenever the same role keeps recurring. The catch is screening capacity across a metro area this competitive, which is what Ployo automates while your team makes every decision.

What checks does a NSW aged care or home care worker need?

Aged care roles with resident contact run on a current police certificate under the Commonwealth rules. For NDIS funded work, a NSW worker applies for the NDIS Worker Check through Service NSW and the employer verifies the clearance. Roles involving children need a separate NSW Working With Children Check. Verifying all of them is the employer's job whether the worker is direct or agency supplied.

Why do Sydney home care rosters go unfilled when applications arrive?

Usually travel rather than pay. A run that reads well on a map can mean a cross-metro drive at peak hour, and parking near an inner city or eastern suburbs client is a real cost to the worker. Asking about suburbs, a licence, a car and parking during the first interview rather than after an offer is what stops a roster falling over in week two.

Can software replace a recruitment agency for a Sydney provider?

It replaces the screening work, not the labour supply. Ployo interviews every applicant on video and returns a shortlist with the verbatim evidence behind each must-have, so a Sydney team can hire directly at volume. It does not supply a worker for a shift tonight, so most providers keep an agency relationship for genuine emergencies and stop using it as the hiring process.
